Study plan: Designing incentives that support sound conduct

Performance incentives influence which activities employees prioritise. Learn why sales targets need quality and conduct evidence, how appraisal can consider controllable factors and why apparent target success may conceal costs shifted to customers or future periods.

01 / UNDERSTANDING

Plan your preparation

Prepare a fictional appraisal conversation using a sales result and a specific customer-quality concern. Separate observations from assumptions and identify the employee's opportunity to respond. Readiness means proposing a clear behavioural improvement and a better measure, rather than relying on a general instruction to work harder or serve customers better.

02 / UNDERSTANDING

The concept in context

A performance system communicates what the institution values through targets, feedback and rewards. Employees respond to measured outcomes, so narrow volume measures can encourage unsuitable sales, weak documentation or postponed problem recognition. A balanced assessment considers the quality and durability of results, customer treatment and adherence to required processes.

03 / UNDERSTANDING

A worked learning case

A fictional team exceeds its product-sales target but receives increasing complaints that customers misunderstood key features. The manager reviews consent, explanations and suitability evidence instead of rewarding volume alone. The next appraisal combines business contribution with service quality and conduct, while giving staff specific coaching and a route to raise concerns about unrealistic targets.

ORIGINAL EDUCATIONAL PRACTICE

Try it before you check.

Why can rewarding sales volume alone create a conduct problem?

Show the answer and reasoning

Employees may prioritise counted sales over customer understanding and service quality.

A narrow reward directs attention toward the measured activity even when other consequences matter. If unsuitable transactions or poor explanations are not considered, the system can reward behaviour that later produces complaints and losses. Appraisal should use reliable quality and conduct evidence, with clear expectations and feedback rather than assume volume proves sound performance.

Two traps to watch for.

  • Inferring good conduct solely from an employee's sales total.
  • Using vague appraisal labels without specific evidence or feedback.

YOUR TOPIC-SPECIFIC LEARNING MAP

Build your next study session

  1. Identify the behaviour encouraged by the fictional reward rule.

  2. Choose evidence of customer understanding and transaction quality.

  3. Write one specific improvement action within the employee's influence.

Explain the idea, apply it to a new situation, then check what changed in your reasoning.
